服务型领导对知识型员工离职意向的影响:心理安全感的中介作用

The Influence Mechanism of Servant Leadership on the Turnover Intention of Knowledge Workers:Mediating Effect of Psychological Security

  • 摘要: 为探讨服务型领导对知识型员工离职意向的影响及其作用机制,采用服务型领导量表、心理安全感量表和离职意向量表对320名知识型员工进行调查。结果显示,服务型领导对知识型员工离职意向具有显著的负向影响作用,心理安全感在服务型领导影响员工离职意向的关系中起部分中介作用。该结论对知识型员工的管理具有一定的启示作用,可通过采用培养领导者的服务意识或提高知识型员工心理安全感的方式来降低知识型员工的离职意向。

     

    Abstract: To explore the influence of servant leadership on the turnover intention of knowledge workers, servant leadership scale, psychological security scale and turnover intention scale were used in this research among 320 knowledge workers, and 283 effective scales were collected. The results show that servant leadership has a significant negative influence on the turnover intention of knowledge workers, and psychological security plays a meditation role in the relationship between servant leadership and turnover intention. This conclusion has some revelation about management of knowledge workers; we can cultivate the service consciousness of leaders or improve the psychological security of knowledge workers to reduce the turnover intention.
